Source text - Spanish Uno de los aspectos que han registrado un mayor cambio en la gestión de las empresas españolas
durante los últimos años es, sin duda, el de la política retributiva. Obligados por las circunstancias y
adaptándose fundamentalmente a los aires de fuera, han tenido que pasar de una simple retribución
negociada con mayor o menor dureza a tratar de abordar ésta como una importante herramienta de
gestión con la que encauzar los esfuerzos y los intereses de los empleados por el mismo camino que
los objetivos que se marca la empresa.
Antes era un mal menor, "no había más remedio que pagar, y ahora se ha pasado a la utilización de
determinados sistemas de retribución o de incentivos con los que se están enviando mensajes a la
gente del tipo de: “el beneficio de la empresa es igual al beneficio del empleado".
Las remuneraciones tienen dos dimensiones fundamentales para los responsables empresariales:
como coste es sin duda uno de los más importantes; como instrumento, uno de los más eficaces.
Desde la óptica de coste empresarial y a pesar de los síntomas actuales de recuperación, la última
crisis ha dejado vigentes varias medidas de control, entre las que podrían destacarse:
- La reducción de los costes salariales absolutos mediante la contratación de empleados con salarios
más bajos que los que ocupan puestos semejantes.
- Reducción de los costes relativos con el establecimiento de fórmulas que tratan de ligar el
mantenimiento del poder adquisitivo con incrementos de
productividad.
- Esfuerzo por centrar los incrementos en la masa salarial global, para evitar los deslizamientos por
méritos, etcétera, y aumentar el carácter individual de las retribuciones.
- Vincular la masa salarial a los resultados de la empresa.
- Control austero de los gastos de personal colaterales, viajes, dietas ...
En cuanto a su tratamiento como herramienta de gestión, las empresas están tomando también
medidas importantes con las retribuciones, como:
- Tratar de reducir el número de niveles y categorías profesionales, con estructuras menos
burocráticas y jerarquizadas.
- Valorar más las competencias personales, como formación, conocimientos… que el puesto de
trabajo.
- Continuar con la potenciación de los componentes variables del paquete retributivo, favoreciendo
de ese modo una mayor flexibilización de todo el sistema.
- Sustituir las comisiones tradicionales por incentivos según objetivos, con mayores expectativas
teóricas de ingresos, pero condicionados al logro de cotas de rendimientos más exigentes.
- Sustituir incentivos individuales por incentivos colectivos en los casos en que interesa más la
colaboración y la cohesión de los equipos que los planteamientos individualistas competitivos.
- Desarrollar sistemas de incentivos multinivel para recompensar mediante combinaciones de
resultados individuales, de equipo y globales de la empresa.
- Desviar las incentivaciones de la cantidad (ventas, producción…) hacia la calidad y la reducción
de costes.
Translation - English Remuneration policy is without doubt one of the aspects of Spanish business management that has seen the most change over the last few years. Obligated through circumstance and adapting fundamentally to the winds of change, businesses have had to go from a negotiated remuneration with a simple tougher or softer approach, to attempting to address it as an important management tool with which to direct the efforts and interests of the employees on the same path towards the company’s objectives.
Before, salaries were a lesser evil. There was no other option but to pay, though times have changed to the current use of systems for payment and incentives that allow businesses to transmit the kind of message to employees that company profit equates to personal gain.
Remuneration has two fundamental sides for company managers: as a cost it is undoubtedly one of the most expensive, but as a business tool one of the most efficient.
From the perspective of business cost and in spite of the current signs of recovery, the last financial crisis has led to some prevailing methods of cost control. Among the most important are the following:
- The reduction of total salary costs through the hiring of employees with lower salaries than employees in a similar role.
- Reduction of relative costs with the establishment of formulas that aim to tie the maintenance of buying power with productivity increments.
- Effort to centralise the increments to the overall total of company-wide salaries, in order to avoid paying higher amounts to individuals based on merit, etcetera.
- Link the company-wide salary total to the company’s performance.
- Strict control of personal allowance expenditure, including travel and food costs.
Regarding its use as a management tool, businesses are also taking important measures with remuneration, including the following:
- Aiming to reduce the number of professional levels and categories, with less bureaucratic, hierarchical structures.
- Valuing personal abilities, including training and knowledge, more than the job position.
- Continuing with the promotion of the variable components of remuneration packages, in this way favouring the entire system’s greater flexibility.
- Substituting traditional forms of commission with incentives according to objectives, with greater theoretical income expectations, but conditional on the achievements of benchmarks that demand a high level of performance.
- Substituting individual incentives for collective incentives, in cases where team collaboration and cohesion is more beneficial than teams with an individualist, competitive approach in place.
- Developing multi-level incentive systems to reward employees through combinations of individual results, in teams and company-wide.
- Diverting motivation toward quality and cost reduction rather than sales and production.

Source text - Spanish En nuestro laboratorio del Instituto Cajal, venimos investigando cuáles son los mecanismos
celulares y moleculares subyacentes a los efectos de las hormonas gonadales sobre el cerebro. Nos
hemos concentrado particularmente en el estudio de la modulación, por las hormonas gonadales, de
los procesos de formación y mantenimiento de las sinápsis (conexiones entre las neuronas, por las
que se transmite el impulso nervioso) puesto que el patrón de organización de estas conexiones es el
que determina, en último término, la función cerebral.
Nuestros estudios indican que, en ciertas zonas del cerebro, las hormonas gonadales modulan el
número de conexiones que una neurona recibe, en particular las conexiones inhibitorias mediadas
por el ácido gamma-aminobutirico (GABA). Esta modulación del número de conexiones puede
realizarse durante el desarrollo, resultando en diferencias sexuales en la conectividad neuronal que
se manifiestan funcionalmente con la aparición de la pubertad. Pero las hormonas gonadales
también afectan las conexiones entre las neuronas en la vida adulta.
Por ejemplo, como resultado de las variaciones en los niveles hormonales, las conexiones
neuronales se reorganizan con la menstruación en ciertas neuronas del hipotálamo y también en
neuronas de otras partes del cerebro de la rata que no están directamente asociadas con la
reproducción. Similares hallazgos se han realizado en el cerebro de primates, lo que sugiere que
también existe la posibilidad de que se produzcan en el ser humano.
Parece ser que esta modulación de las conexiones del cerebro se realiza por una modificación de las
relaciones entre las neuronas y sus células acompañantes, las células gliales.
Estas células participan en muchos procesos esenciales en el sistema nervioso y son capaces de
metabolizar las hormonas gonadales y producir nuevas moléculas, los denominados
neuroesteroides, que parecen tener una profunda influencia en los procesos de transmisión de
señales, incluyendo una modulación de la sensibilidad de las neuronas al GABA.
Aunque aún queda por establecer si muchos de los hallazgos en animales son extrapolables al ser
humano, sin duda la investigación de los mecanismos de acción de las hormonas gonadales en el
cerebro puede ayudar a un mejor conocimiento del funcionamiento cerebral normal y también su
respuesta a condiciones patológicas, ya que las acciones de las hormonas gonadales en el cerebro
pueden tener importantes repercusiones en la aparición y/o manifestación de diversas enfermedades
neurológicas y psiquiátricas.
En resumen, las hormonas gonadales, además de inducir una diferenciación sexual anatómica de
ciertas zonas del sistema nervioso, parecen ser capaces de modular, en la vida adulta, los
mecanismos íntimos de funcionamiento cerebral en zonas relacionadas con la regulación interna de
la secreción hormonal y también en otras zonas cerebrales que pueden influenciar nuestro humor,
comportamiento, agresividad, actividad intelectual y salud mental.
Translation - English At our laboratory, the Cajal Institute, we have been researching which cellular and molecular mechanisms underlie the effects of sex hormones on the brain. We have focused our studies primarily on how the sex hormones modulate formation processes and the maintenance of synapses (connections between the neurons, through which the nervous impulse is transmitted), given that the connections’ organisational pattern is what ultimately determines cerebral function.
Our studies show that, in certain areas of the brain, sex hormones modulate the number of connections received by a neuron, particularly the inhibitory connections mediated by gamma-Aminobutyric acid (GABA). This modulation of the number of connections can occur during development, resulting in sexual differences in neuronal connectivity. They appear as puberty begins, in functional form, though sex hormones also affect inter-neuron connectivity in adults.
For example, as a result of hormonal level variation, neuronal connections reorganise themselves with menstruation in certain hypothalamic neurons and also in neurons from other parts of the rat’s brain that are not directly associated with reproduction. Similar findings have occurred in primate a brain, which suggests the possibility that they may also occur in humans.
It would appear that this brain connection modulation occurs from a modification in the relationships between neurons and their accompanying glial cells.
These cells participate in many of the nervous system’s essential processes, and they are capable of metabolising sex hormones and producing new molecules known as neurosteroids. These neurosteroids seem to have a significant influence on the processes of signal transmission, including a modulation of the neurons’ sensitivity to GABA.
Although it is still not established whether the findings in animals are comparable to humans, without doubt the research on the action mechanisms of sex hormones in the brain could help to create a better understanding of the normal functioning of the brain in addition to its response to pathological conditions. This is true given that the actions of sex hormones in the brain could have important repercussions to do with the emergence and/or development of various neurological and psychiatric illnesses.
To sum up, apart from inducing an anatomic sexual differentiation in certain areas of the nervous system, the sex hormones in adult life seem to be capable of modulating the intimate mechanism of cerebral functioning in related areas, with internal regulation of hormonal secretion and also in other cerebral areas which can influence our humour, behaviour, aggressiveness, intellectual activity and mental health.
